This study offers a timely and nuanced contribution to the growing field of organizational behavior and mental health in the workplace. It investigates how different dimensions of emotional intelligence (EI) — including regulation of emotion and use of emotion — can help employees buffer the psychological harm caused by abusive supervision.

 

Context and Methodology

Based on data collected from 648 employees in the hospitality sector in Nepal, the research uses emotional contagion theory and structural equation modeling (SEM) to explore how individuals respond emotionally to toxic leadership environments.

Findings

  • Abusive supervision has a clear negative impact on employee mental well-being.

  • Regulation and use of emotion significantly moderate this relationship, helping employees remain resilient.

  • Other EI dimensions like emotional appraisal were less effective in high power-distance, collectivist cultures.

Key Contributions

The study offers three major academic contributions:
